Maintenance Engineer Salary in the West Midlands

Salaries are still at the forefront of everyone’s mind, and rightly so. As many are still not paying what they need to attract those good passive engineers on the market.    

But, how have salaries changed since the research I conducted at the start of the year. With the help of our marketing team, I reviewed 289 Maintenance Engineer Job Adverts over the course of Q2 and Q3, as well as speaking with 56 engineers about their salary expectations.

Overview of the region – £40,692 

Overall, the region has seen a tiny increase in what companies are advertising on job boards. Which doesn’t surprise me too much, as many employers are either reluctant to increase salaries or can’t compete with some of the bigger brands. But let’s break down this average based on what shifts or days pay (as days will always lower that overall average):

Just Shifts Average: £44,673 

Just Days Average: £37,296 

This paints a much more telling picture of salaries in the area. As you can see, there’s a £4k increase in the average when you have a shift. And, whilst this shift is still just below the minimum that engineers would consider moving for, it just goes to show how much days impacts the averages. 

With the amount of days roles I’m seeing come into the market, or with by the number of engineers wanting this shift, I’m not too surprised that the average meets the minimum expectation of engineers. But that just means that it’s all the more difficult to hire for if you are paying this.  

So, what is the minimum expectation of engineers in the West Midlands. For this, I’m going to cover the two most popular shifts: 4 on 4 off and Days.

These figures are based on how I’ve seen the market change in my 6 years of recruiting in the industry and based on my conversations with engineers. What is so concerning, maybe even annoying, to see is just how many companies are paying below the minimum.  

Even if you are paying the minimum you’d struggle to hire – as there are people paying and on more. As salaries in the region do vary between £32,500 – £56,000. But more on that later.  

Maintenance Engineer Salary Birmingham: £41,195 

As a city, Birmingham as always adapted to the time. Last time the salaries followed suit, but this time there has only been a 1.69% increase. Which is surprising, as I’ve been working with my clients to increase salaries to attract engineers.

But this could be because the area is one of the important manufacturing hubs in the UK. As the manufacturing/heavy engineering industries do pay less than your automotive or distribution sites.  

When looking at the breakdown for shifts vs days, it painted a similar picture to the region overview: 

Just Shifts Average: £44,352

Just Days Average: £37,892 

With a salary range of £31,000 – £55,000, I’m not too surprised the averages as there is a real discrepancy in what companies are paying engineers. With many companies once again paying below that minimum expectation of engineers. Here’s the breakdown of this:

36% of companies pay below this

£37,000 per annum for Days

57% of companies pay below this

I’m not all surprised that so many companies are paying below the minimum. As I hear it so often from the engineers I speak with. 

What will be interesting to see is if the recent news of Birmingham councils declaring bankruptcy due to equal pay claims, has any impact on the wider area as they look to cover costs. 

Salaries in Coventry: £40,401 

Now, Coventry isn’t an area that I cover. Simply because the West Midlands is so vast I didn’t want to dilute our recruitment Offering. But the area is covered by one of our Senior Recruitment Consultants, Matt Morson. So, read the full blog on Coventry today. 

Alternatively, you can have a look at his work covering the average salaries in Warwickshire. As it’s best practice to explore not just your immediate competitors, but those further afield as well. Because everyone is competing for the same talent.  

Maintenance Engineer Salary Coleshill: £43,452

Salaries in Coleshill has seen a 3% decrease from the last research I did. But, we found a lot more data this time so this is probably a more accurate representation of salaries. As part of this, I found that salaries ranged from £29,500 (which is terrible) – £56,000. Here’s the breakdown based on shift vs days: 

Just Shifts Average: £46,366

Just Days Average: £33,350

There were only 22% of Days based roles in Coventry, so this would also explain why the average is low. Subsequently, the figures for shift work are just below where they need to be and not too many companies are paying below the minimum:

50% of companies pay below this

All in all, salaries in Coleshill are a little more where they should be. Which means that if you’re already paying this then it’s going to be that must harder to recruit. 

Maintenance Engineer Salary Dudley: £39,142 

Like with Coleshill, I was able to review a lot more data in Dudley. As a result, the average has been a 4% decrease from last time. But, salaries ranged from £32,500 – £52,000 so this could explain why this average does seem on the low side for the area. So, let’s take a look at the Shift and Days breakdown.  

Just Shifts Average: £39,942

Just Days Average: £37,300

Now, this shift average is below where it needs to be. I suspect that this is because there were quite a few low paying roles that didn’t bother to say a shift in the advert. Additionally, the amount of companies paying below the minimum expectations that engineers want was eye-opening:

66% of companies pay below this

For all the companies I reviewed to be paying below £45,000 for 4 on 4 off is a clear reason why this average is low. In this market, if you’re not above this mark, you’re really not going to hire. Especially if you’re looking for a good Electrical Engineer to join your team. Which I know 21% of companies in the area we’re looking for. 

The average salary in Redditch: £37,952

Redditch is another area that I work in. I wasn’t able to review the data last time, so though it would be a good opportunity to take a look at salaries in the area. 

This average does seem low, especially when you compare it to the jobs that I typically work on in the area. Again, I have a sneaking suspicion that it will be because there weren’t many shifts in the area. In Redditch, Mon – Fri Days was the most frequently advertised shift at 31%. Additionally, salaries in the area ranged from £32,500 – £48,000. So that’s another show of why the average is low.

So, here’s that breakdown: 

Just Shifts Average: £38,842

Just Days Average: £37,062

So not only are they’re not a lot of shifts in the area, but they also don’t pay anywhere near where they should. Interestingly there were no 4 on 4 off shifts, so I couldn’t see how many pay below the minimum. But for days:  

£37,000 per annum for Days

62.5% of companies pay below this

For the area, this is quite poor, and I suspect that many companies will be struggling to find good talent. I was able to find one electrical role paying £48,000, and that was for a Days position. So, some companies are paying above the market average (way above). 

Maintenance Engineer Salary Telford: 40,353 

Interestingly, I was able to find a similar number of adverts to the data a did in Q1. I haven’t seen that there has been a hiring freeze in the area, but maybe there hasn’t been as much growth as expected. The area had a wide range of salaries from £26,500 (which is just mind-blowing, and also not the lowest salary I found in the area) – £52,000.

But the average salary saw a tiny decrease (0.1%) from last time. Which means that the averages from this area are still low. So, what does the average look like based on shifts or days: 

Just Shifts Average: £41,642

Just Days Average: £34,875

Now these are still very low. I suspect that will mean that the majority of companies will be paying below the minimum expectations.

For Telford, this is quite frustrating to see. As I was expecting to see more companies paying more, but the fact that ¾ aren’t is insane. But it does explain why so many employers are struggling to employ in the area.

How much engineers in Walsall earn: £42,322 

Next on the list is Walsall and the area has seen a 4% increase from last time, which is good. Especially as we found more data this time. But the average is still way off where it needs to be, and that could be because salaries ranged from £32,500 – £49,000. So, lets delve into this low average by breaking it down:  

Just Shifts Average: £42,561

Just Days Average: £41,600

These averages we’re interesting. As the Days shift isn’t bad at all, it’s £4k over what the minimum would be. But that will mean that they’ll be more competition when hiring for this shift. The pure sure average on the other hand, it low. So, lets see what companies are paying in the area:

16% of companies pay below this

With 40% of all adverts wanting 4 on 4 off, it is quite concerning to see so many paying expectations. Mind you, this does pose a great opportunity for companies to attract talent easier by uplifting their salaries.  But, only 16% of companies paying below expectations for Days explains why this average is so high.

Maintenance Engineer Salary West Bromwich: £38,068

We weren’t able to find enough data last time. So, it was brilliant to be able to include West Bromwich in this research. 

Well, that was until I saw how low the average is. The area had a low of low-paying shift work, with some Double Day roles paying as little as £32,500, and there weren’t as many of the more traditionally higher paying shifts like 4 on 4 off. Salaries on the whole ranged from £32,500 – £45,000- which is not a good sign.

So, let’s look at how bad these averages are: 

Just Shifts Average: £38,250

Just Days Average: £37,250

These averages we’re interesting. As the Days shift isn’t bad at all, it’s £4k over what the minimum would be. But that will mean that they’ll be more competition when hiring for this shift. The pure sure average on the other hand, it low. So, lets see what companies are paying in the area:

100% of companies pay below this

£37,000 per annum for Days

No companies paid below the minimum for days.

It was great to see that no companies paid below the minimum expectation for Day shifts in West Brom. With days being a popular shift, especially in the upcoming generation of engineer, it means that companies are adapting to the change. The same can’t be said for 4 on 4 off, as all of the adverts we reviewed paid below – but this does explain the low average for the area. 

Maintenance Engineer Salary Wolverhampton: £41,399

Overall Wolverhampton hasn’t done too base with a 5% increase in the average, but it’s still short of where the market is. With a salary range of £32,500 – £51,302, the average being low isn’t too surprising. There has been a theme throughout the research that it’s the shifts pay that is letting the average down. Let’s see if the same for Wolverhampton. 

Just Shifts Average: £42,132

Just Days Average: £39,200

By the looks of it, the shifts have brought the average even lower than just days would. Mind you, an average of £39,200 isn’t too bad – you’d get a good mechanical guy for this salary. But the same can’t be said for the shift. Looking at the data, it is the Double Day shift that has let the area down with some paying between £30k-£35k (making the average £32,500). As, on the whole, not many companies pay below what engineers want:

16% of companies pay below this

The face that the majority of companies are paying above expectations for the common shifts, does emphasise the fact that it is the other shifts that have lowered that average. So, it’ll be interesting to see how this changes over the next 6 months.

Maintenance Engineer Salary Worcester: £39,179

Worcester is another area in the West Midlands I recruit within, like with some of the other areas I’ve not been able to include this in the past because we didn’t find enough data.  

So, let’s talk about the average. Like so many in the West Midlands, Worcester falls short of where it needs to be. With the lowest range in the region £24,000 – £44,500, this low average comes as no real surprise. So, it’ll be interesting to see if the area follow the same pattern as some of the others in the region, in terms of it’s shift/days average:

Just Shifts Average: £42,727

Just Days Average: £32,800

This time it’s more in line with what I would expect, with Days dragging down the average. However, an average salary of £32,800 to ridiculously low. In this market, if you are paying anything near that then you will not find qualified engineers. Even an engineer who has just passed their apprenticeship is looking for above £37,000 for days. 

With an average as low as this. It’s an indication that most companies aren’t paying what they should be:

80% of companies pay below this

With so many companies not paying the bare minimum of what engineers expect, it’s no wonder why these averages were so low.

What I think about Salaries in the West Midlands 

Despite the increases not being anywhere near where I expected, it’s alright that there has been some increase in salaries in the West Midlands. I know that it’s something that I’m working with a lot of my clients with to ensure that they attract the best talent on the market. 

But, I do expect to see salaries rising. Not just because inflation is increasing it, but because of how the role of the engineer in the area is changing. I’m seeing more and more companies adapt their Maintenance Engineer positions to focus on why things break down. Looking at how to prevent the machines from breaking, rather than continuing to react when it’s too late. With this, comes a different skillset and more critical thinking. So, naturally, this will increase salaries. 

I’m paying £3k more than these averages and still can’t get someone. Why? 

In all honesty, if you are paying close to these salaries. Or maybe £5k more than these averages then you are still going to struggle. So many engineers that I speak with are looking for more, with those who are in work at the moment (which are really the ones you want to be attracting) asking for well above £50,000 for some shifts. 

I’ve worked with companies in the past, even big-name brands, who are paying the average (maybe pushing £45,000) and end up with a roll unfilled for months and months. It’s tough, but having the right salary and package is what engineers want. They won’t move for a £2,000 or £3,000 pay rise, they want (and need really) more.
